目的 探讨团队学习在护士团队知识共享和团队韧性间的中介作用,为提升护士团队韧性提供理论依据。方法 便利抽样法选取全国4所三级甲等医院的68个护士团队、共280名护士为研究对象,采用一般资料调查表,护士团队韧性量表、知识共享量表、团队学习量表对其进行调查,构建并验证中介模型。结果 护士团队的团队韧性、知识共享、团队学习得分分别为(30.25±5.64)、(44.20±8.14)、(24.25±4.80)分,三者之间均呈正相关(均P<0.01)。多元线性回归分析显示,护士工作年限和是否接受过团队协作相关的理论或技能培训是护士团队韧性的影响因素(均P<0.05)。团队学习在知识共享与团队韧性间起部分中介作用,中介效应值为0.177,占总效应的45.97%。结论 护士团队知识共享可通过团队学习影响团队韧性。护理管理者应采取积极措施提升团队知识共享和团队学习能力,以增强团队韧性。

Objective To explore the mediating role of team learning between knowledge sharing and team resilience in nurse teams,and to provide a theoretical basis for enhancing nurse team resilience.Methods A total of 280 nurses from 68 teams in 4 tertiary A military hospitals in Shanghai were selected by convenience sampling.They were surveyed using the General Information Questionnaire,the Nurse Team Resilience Scale,the Knowledge Sharing Scale,and the Team Learning Scale.A mediation model was constructed and tested.Results The scores for team resilience,knowledge sharing,and team learning of the nurse teams were (30.25±5.64),(44.20±8.14),and (24.25±4.80),respectively.Positive correlations were found among the 3 variables (all P<0.01).Multiple linear regression analysis showed that nurses’ work tenure and whether they had received theoretical or skill training related to team collaboration were influencing factors of nurse team resilience (all P<0.05).Team learning played a partial mediating role between knowledge sharing and team resilience,with a mediating effect value of 0.177,accounting for 45.97% of the total effect.Conclusions Knowledge sharing among nurse teams can influence resilience through team learning.Managers should take active measures to improve the team’s knowledge sharing and learning capabilities,thereby enhancing the resilience.
