目的 探讨工作嵌入在新入职护士转型冲击与职业认同之间的中介作用,为护理管理者制订针对性干预措施提供理论依据。方法 2024年1-12月,采用便利抽样法选取上海市5所三级医院的320名新入职护士为调查对象,采用新毕业护士转型冲击量表(transition shock of newly graduated nurses scale,TSNGNS)、护士职业认同量表(nurses’ career identity scale,NCIS)及工作嵌入量表(job embeddedness questionnaire,JEQ)对其进行调查。结果新入职护士的TSNGNS总分与 NCIS总分呈负相关(P<0.01),与JEQ呈负相关(P<0.01);JEQ与NCIS呈正相关(P<0.01)。路径分析表明,转型冲击通过降低工作嵌入水平,间接影响职业认同(间接效应β=-0.235,95%CI:-0.318~-0.196),中介效应占总效应的69.12%。结论 新入职护士的工作嵌入在转型冲击与职业认同间发挥部分中介作用,提示应重视新入职护士的工作嵌入感培养以促进职业认同。

Objective To explore the mediating role of job embeddedness between transition shock and professional identity of newly recruited nurses,providing a theoretical basis for nursing managers to develop targeted interventions.Methods From January to December 2024,320 newly hired nurses from five tertiary hospitals in Shanghai were conveniently sampled and surveyed using the Transition Shock of Newly Graduated Nurses Scale (TSNGNS),Nurses’ Career Identity Scale (NCIS),and Job Embeddedness Questionnaire (JEQ).Results Among newly recruited nurses,the total score of TSNGNS was negatively correlated with both NCIS (P<0.01) and JEQ (P<0.01),while JEQ was positively correlated with NCIS (P<0.01).Path analysis showed that transition shocks indirectly affected professional identity by reducing the level of job embeddedness(indirect effect β=-0.235,95%CI:-0.318 to -0.196),with the mediating effect accounting for 69.12% of the total effect.Conclusions Job embeddedness partially mediated the link between transition shock and professional identity,suggesting the importance of fostering job embeddedness to enhance professional identity among newly recruited nurses.
