目的 调查护士临床领导力现状并分析其影响因素,为制订针对性的领导力提升策略提供参考。方法 采用便利抽样法选取河南省3所三级甲等综合医院的1719名护士为调查对象,采用一般资料调查表、临床领导力量表、护士心理韧性量表、一般自我效能感量表对其进行调查。结果 护士临床领导力总分为(66.47±8.40)分。多元线性回归分析结果显示,兼任临床带教老师、心理韧性和自我效能是护士临床领导力的主要影响因素(均P<0.05),可解释总变异的51.8%。结论 护士临床领导力处于中等偏上水平;护理管理者应关注临床护士的心理韧性和自我效能水平,对其进行动态评估,视情况进行针对性干预,以提高护士临床领导力,提升护理服务质量。

[Abstract]
Objective To investigate the status quo of the leadership in clinical nurses and analyze its influencing factors,and provide a reference for the formulation of improvement strategies.Methods A total of 1719 nurses from 3 tertiary A hospitals in Henan province were the subjects using convenience sampling method.The general information questionnaire,the Clinical Leadership Survey,the Nurse Resilience Scale,and the General Self-Efficacy Scale were used for the survey.Results The total score of nurses’ clinical leadership was (66.47±8.40).Multiple linear regression analysis showed that an additional post of being clinical teaching nurses,psychological resilience and self-efficacy were the main influencing factors of their clinical leadership (all P<0.05),explaining 51.8% of the total variance.Conclusions Clinical leadership of nurses is above the medium level.Administrators should pay attention to the psychological resilience and self-efficacy of nurses,conduct dynamic assessments,and carry out targeted intervention according to the situation,so as to improve clinical nurses’ leadership and enhance the quality of nursing service.
